Digital Leadership in Hybrid and Remote Work Environments: A Systematic Literature Review (2020-2025)

Abstract

The rapid transition to hybrid and remote work environments has elevated the importance of digital leadership, particularly in managing dispersed teams. This systematic literature review (SLR), covering peer-reviewed publications from 2020 to 2025, explores three dimensions: (1) the competencies essential for effective digital leadership, (2) the challenges encountered by leaders in hybrid and remote settings, and (3) the strategies that can enhance team performance and collaboration. Following PRISMA 2020 guidelines, 114 peer-reviewed articles indexed in Scopus were systematically identified, screened, and thematically analyzed. Thematic coding proceeded through iterative consistency checks to ensure reliability. Despite a growing body of scholarship on digital leadership, prior reviews have addressed hybrid and fully remote work contexts separately, without systematically comparing their distinct leadership demands or examining how competencies such as emotional intelligence and digital communication function as jointly enabling capacities. The findings identify five recurrently discussed leadership competencies - emotional intelligence, communication skills, adaptability, digital literacy, and cultural intelligence- and five primary challenges: communication barriers, erosion of team cohesion, trust-building difficulties, threats to employee well-being, and challenges in sustaining organizational culture. Critically, this review reveals that hybrid work reshapes leadership priorities in ways qualitatively distinct from fully remote contexts, particularly regarding proximity bias and co-location asymmetry. These insights extend transformational and adaptive leadership frameworks into the digital domain. All findings are derived from secondary literature synthesis and are intended to guide future empirical investigation rather than to serve as universal prescriptions.
